Securing Operational Leadership for a Rapidly Growing Idaho Real Estate Developer

A residential developer operating under EOS had to find an Integrator who had the experience, operating wiring, and compatibility with the founder to run a rapidly scaling business with a high-pace Visionary.

The Client

A residential real estate developer in Eagle, Idaho that uses the EOS framework. The Visionary is the founder. The Integrator is the one who runs the business. Preceding this search, the company was planning a six-fold expansion through strategic mergers and alliances with major players in national development, moving from an early entrepreneurial stage to a disciplined, scalable business. The Integrator is the core of that transition, translating vision and pace into cross-functional execution, financial accountability, and organizational structure.

The Challenge

The quality of execution in an EOS organization is set at the Visionary-Integrator seam, and the fit requirements at that level go far beyond professional credentials. The search was to find an executive with operating instincts and a working style that were truly aligned with the founder driving exponential growth. Operational depth was needed, and so was the specific wiring to make that partnership work at pace.

The process of assessment was adapted accordingly. Candidates faced a multi-stage assessment including written work, structured interviews, and a detailed assessment of how each finalist would approach their first ninety days. We also included behavioral and operational assessments such as Kolbe and Working Genius to give the founder a structured perspective on each candidate’s operating wiring, in addition to their professional track record. The search was conducted under strict confidentiality with the identity of the company being revealed only after initial evaluation and a signed non-disclosure agreement.

The Solution

Sourcing was targeted at operators with direct EOS Integrator experience in founder-led, high-growth environments. In other words, leaders who had made the Visionary-Integrator relationship work at scale in practice, not just practitioners who were familiar with the framework. In addition to professional fit, a local presence in the Boise area was seen as a key factor.

The Results

The hired executive has almost nine years of EOS Integrator experience, including one stretch where he grew the company from $8 million to more than $40 million in eight years. He had led and integrated two acquisitions, built service lines to the point where they accounted for almost half of overall company profit, and created a global sales and distribution footprint that supported a successful company exit. Before that, he built a premium distribution business and forged national partnerships through a period of significant market volatility. He was locally based, held a Lean Six Sigma Black Belt, and his operational assessments showed a strong fit for the demands of the Visionary-Integrator dynamic.

The Impact

The Integrator is the person who determines whether the growth takes place with or without discipline for a business in the process of profound structural change. The new hire brings EOS fluency, a track record of scaling founder-led businesses, and the local presence to be deeply embedded in the operation from day one.

The company’s next phase of expansion now has its operational architecture.
